The problem
Transformation slows to the speed of whoever is still personally required to approve every hard call. Building leadership capacity — not adding more meetings — is what lets an organisation move faster than its most senior person's calendar.
What we see
In businesses that have grown past the size where the founder can be personally present for every decision, the handoff usually stalls at the same point: a decision gets delegated on paper, but the founder is still copied on the outcome and still steps back in the moment something looks like it might go wrong. The delegation exists in the org chart before it exists in practice.
Leadership teams that have grown quickly often have strong individual operators and a weak collective decision-making habit — decisions get made in side conversations rather than in the forum meant to make them.
Succession is usually discussed as an HR process. In practice it is a leadership-capacity problem: the candidates exist, but they have rarely been tested against decisions with real consequence before they are asked to take one on permanently.
Our position
Leadership development that is not built around real decisions is theatre. Workshops and competency frameworks build vocabulary, not capacity. Our position is that leadership capability is proven only by giving people real decision rights earlier than feels comfortable, with enough support that a wrong call is recoverable — anything less produces leaders who can discuss decisions but not yet own them.
